4.3Quality of Work Life (QWL/QWCT) & PSR
The essentials in 30 seconds
- QWL = the work itself: content, relationships, conditions, balance — measured (anonymous barometer) and managed.
- PSR: address organisation (workload, support, autonomy, meaning), not yoga alone — risk assessment and listening unit.
- Organised disconnection: written email-free windows, manager role modelling, realistic workload.
Threaded mini-case — Amira launches her barometer
Amira sees sick leave rising in the workshop: heavy workload, low recognition. Instead of offering a foosball table, she launches an anonymous barometer, publishes results, hires to target and sets up recognition rituals and monthly check-ins. Six months later, sick leave falls. We will manage this plan with her.
Follows cases 4.1-4.2 — Amira moves from law and dialogue to climate.
1. QWL: work that feels good
Content (meaning, autonomy), relationships (support, recognition), conditions (premises, tools, workload), balance (time, disconnection): QWL is measured by anonymous barometer and managed through an action plan.
Teams that feel well carry better: absenteeism, quality and retention follow. Amira proves it by publishing her tracking: “you said, we did”.
2. PSR: assess and address
Workload, autonomy, support, recognition, meaning, fairness: the 6 reference factors. The risk assessment document includes PSR, a listening unit captures them, actions on organisation address them.
Yoga alone does not offset overload: Amira acts on causes (targeted hiring, rituals, monthly check-ins) then re-measures. See the QHSE guide for the full drill.
3. The right to disconnect: organise it
Email-free windows (evenings, weekends: charter and settings), role modelling (the manager writing at midnight kills the rule), realistic workload (without a sustainable workload, disconnection stays a slogan).
Negotiated or chartered per size: always written and tracked. Amira signs the charter then leads by example first.
🔎 Concrete example — 🔎 Hands-on example — A barometer that really changes things
What Amira measures then fixes.
Anonymous: high workload, low recognition, average support
Actions: targeted hiring + thank-you rituals + monthly check-ins
Six months: recognition up, sick leave down
→ published to teams: you said, we did
Result: measure, act, re-measure, publish.
Reflex: without published follow-up, the next barometer comes back empty.
Section vocabulary
- QWL / QWCT
- Quality of Working Life (and Conditions): actions reconciling employee well-being with performance.
Simple example: Amira improves workload, recognition and support, then re-measures climate.
What it is not: a foosball table set in an overloaded workshop.
Reflex: always start from real work, not gadgets.
- PSR
- Psychosocial risks: stress, burnout, work-related distress linked to work and its organisation.
Simple example: Excessive workload and weak support detected in Amira's barometer.
What it is not: purely private difficulties with no link to work.
Reflex: spot causes at work, refer people to professionals.
- Burnout
- Professional exhaustion resulting from chronic stress and excessive workload.
Simple example: A driver exhausted after months of overload with no support and no recovery.
What it is not: a passing tired spell after one big week.
Reflex: facing signs: listen, protect, refer to a professional.
- Engagement
- Employees' degree of involvement and motivation, fostered by good working conditions.
Simple example: Monthly check-ins and recognition: Amira's workshop re-mobilises.
What it is not: physical presence with no involvement and no initiative.
Reflex: feed meaning, support and recognition daily.
- Prevention
- Actions on causes (organisation, workload, management) to stop risks rather than treat symptoms.
Simple example: Amira hires and reorganises instead of multiplying massages.
What it is not: waiting for sick leave to react.
Reflex: causes first: workload, support, autonomy, meaning.
In practice — Hands on — Act on QWCT and prevent PSR
- Diagnose QWCT and PSR: climate surveys, indicators (absenteeism, turnover), field listening.
- Identify causes (workload, support, autonomy, meaning) rather than symptoms alone.
- Act on work organisation and management, not just on extras.
- Involve employees, track effects; remember the duty to protect mental health as much as physical health.
Ready-to-say script — reporting back the barometer (2 min)
“You answered anonymously: high workload, low recognition. Thank you for your honesty. Here are our 3 actions: targeted hires, thank-you rituals, monthly check-ins. We re-measure in six months and I will publish the results, whatever they are. Your feedback served.”
Say it in a meeting: results, actions, promised re-measure — the loop builds trust.
Copy-paste template — one-page QWL plan
BAROMETER (anonymous, date): workload __ / recognition __ / support __
CAUSES KEPT: _______________
3 ACTIONS (what, who, by when): 1) __ 2) __ 3) __
DISCONNECTION CHARTER (windows, rules): _______________
RE-MEASURE PLANNED ON: _______________ | PUBLISH: yes
Very small business / tight budget
With no provider: a 10-question anonymous survey and 2 visible actions beat a costly audit with no follow-up.
SME in Algeria
Amira schedules her barometer outside seasonal peaks and tracks absenteeism and turnover on her monthly board.
Tense team
Publish 1 simple action fast (monthly check-ins) before heavy projects: quick proof restarts openness.
Disconnection
Written charter + technical settings (delayed sending) + exemplary managers: all three together, never one alone.
✓ Best practices
- Launch a yearly anonymous barometer and publish the follow-up.
- Address organisation first, not gadgets.
- Write disconnection down and lead by example.
✗ Common pitfalls
- The foosball table instead of hiring.
- The barometer with no published follow-up.
- The manager's midnight emails.
Key takeaways
- QWCT reconciles well-being with performance; it concerns the work itself, not extras.
- Preventing PSR is a duty: protect mental health as much as physical health.
- Act on causes (workload, support, autonomy, meaning) rather than symptoms.
- Benefits: less absenteeism and turnover, more engagement and performance.
48h challenge — apply it tomorrow
Launch an anonymous mini-barometer (5 questions: workload, support, recognition, meaning, balance) with your team and note 1 possible action. 20 minutes are enough.
- I can explain QWCT and PSR in one sentence each.
- I can distinguish causes from symptoms of distress.
- I have launched a mini-barometer or planned its date.
Frequently asked questions
Is QWL just gadget well-being?
No, and that is the most widespread misconception. Pleasant extras change nothing if work is poorly organised, workload crushing or meaning absent. Real QWCT acts on real work: sustainable workload, autonomy, support, recognition, role clarity, life balance. A foosball table in an exhausted team fixes nothing; reorganising work does. A long-term approach, not a communication stunt.
Preventing PSR costs money: is it worth it?
Yes — and inaction costs more: absenteeism, turnover, lower performance, conflict, litigation. Investing in prevention by acting on causes cuts these costs and improves engagement and attractiveness. Not to mention the legal duty to protect health, including mental health. A profitable investment, humanly and economically.
Survey fatigue, tensions and absenteeism are rising; Amira hesitates between a foosball table and a real plan. What works?
